Внутренний рынок труда создает условия, благоприятствующие специалистам широкого профиля (универсалам): снижение асимметрии информации о способностях работниках нивелирует роль внешних атрибутов, а разносторонний опыт дает необходимую широту знаний, взглядов и контактов, необходимых для успешного выполнения ролей в высшем звене управления. Кроме того, близость к ядру организации обеспечивает доступ к важной информации, а также видимость работника, что повышает его шансы на продвижение по службе. Комбинируя классические модели карьеры на внутреннем рынке труда с результатами современных исследований в области человеческого и социального капитала, автор предлагает оригинальную модель взаимосвязи вертикальной, горизонтальной и центростремительной мобильности персонала и демонстрирует механизмы, стоящие за различными карьерными траекториями.</p></abstract><trans-abstract xml:lang="en"><p>This study examines the impact of professional specialization on career outcomes within the organization. The internal labor market creates favorable conditions for generalists, professionals with diverse experience: reduced information asymmetry about worker’s abilities suppress the influence of observable attributes, while diverse experience fosters knowledge breadth, cognitive complexity, and heterogeneous contracts within an organization necessary for the successful performance at senior managerial levels. Moreover, proximity to the organizational core provides access to important information and visibility, which increases promotion chances.
